Good observations, and they large mirror the approach we took even with a large-ish, semi-autonomous division within a larger corporation where I previously worked. The key is making people excited about being there. We even started during the interview - as soon as it was clear we'd be extending an offer to a candidate, I spent a lot of time "cheerleading" and telling them the impacts they'd be able to have from day one.
