Dealing with Mediocrity when Coaching High Performance Teams (HPT) to Achieve Organisational Success.

In a recent Masterclass on Developing and Leading High Performance Teams (HPT) with the SCORE Framework, I was asked the question "How do you manage or what is the best approach to address a situation where one of the team members work is OK but not that great?".

The toughest test of a manager isn’t dealing with poor performance within an HPT but in fact, it is addressing mediocrity. Don’t let lacklustre performance fester. Start by showing how mediocrity negatively affects your team, the organization, and its stakeholders including both internal and external customers.

As the Manager or Team Leader, you need to articulate clearly the Team Charter and Mission or Purpose and also the need to answer the fundamental four questions each of the high-performance employees should ask, whether or not you actually hear them:

Where are we today? (SWOT)
Where are we going? (Strategy)
How do we get there? (Plans)
How can I contribute? (Roles)

Coach the team members and understand the specific ongoing challenges that they are experiencing in delivering the team KPIs or Objectives or their specific assigned individual tasks. Through the managerial coaching approach, assist them to clearly understand how his or her performance affects the team and how that ultimately affects job security, promotional opportunities, recognition, credibility, chances for new projects, and financial rewards. Most importantly how all these relate to the achievement of the organisational results.

Finally, encourage each and every team members to speak up when they see mediocrity in other parts of the organisation and that also includes you as the Team Leader. For example, if everyone knows that a corporate initiative isn’t working but no one is discussing it, your team will notice whether you have the integrity or the courage to point out the emperor’s lack of clothes and challenge the senior leadership of the organisation to address the issue head-on. High performance is a norm that needs to be defended regularly and vigilantly.

What Do Servant Leaders Do?

Servant leaders are on a mission to build relationships with the people they influence.

One way to do this is to schedule weekly One-on-One meetings in the form of coaching conversations with your direct reports. And don’t just talk about work assignments or their challenges which obviously is very important, but also find out what’s important to them. What are their hobbies? What are their kids up to? What things would they love to do for the organization? What are their long-term goals? How can you help them achieve those goals?

When something comes up that interferes with your One-on-Ones, and inevitably it will make sure to reschedule as soon as possible. People want to know you are serious about spending that time with them.

It’s been said, “People don’t care how much you know till they know how much you care.” Servant leaders build positive relationships with others. Make a One-on-One part of your calendar today!
